The ROI of a Diversified Workforce
Diversity and inclusion is the right thing for companies to do. It’s also profitable. Data from McKinsey’s May 2020 report, Diversity Wins,
shows that:
- Companies with more than 30% women on their executive teams are significantly more likely to outperform those with between 10 and 30%, and these companies in turn, are more likely to outperform those with fewer or no women executives.
- There is a 48% performance differential between the most and least gender-diverse companies.
- Companies in the top quartile of diversity outperformed those in the bottom quartile by 36% in terms of profitability in 2019, slightly up from 33% in 2017 and 35% in 2014.
- There continues to be a higher likelihood of outperformance with ethnicly diverse workforces than ones only diverse by gender.

Finding Untapped Talent: Skills & Qualifications to Look for in an IT Professional
Today, more people are embarking on an IT job search to pursue second careers—often emigrating from service, retail and hospitality industries. Chances are they don’t possess a college degree, or have much, if any, experience working in an
IT department. But if they have desired IT industry certifications, you should consider them for your job vacancies:
- 95% of tech employers agree IT certifications provide a baseline set of knowledge for certain positions.
- 93% of tech employers said hiring IT professionals to fill job vacancies is a major challenge.
- 91% of tech employers believe IT certifications are a reliable predictor of success.
Moreover, service-industry workers already possess a strong emotional intelligence (EQ). While cloud computing, cybersecurity, project management, or DevOps experience may stand out on a resume—EQ, sometimes referred to as soft skills, includes
strategic thinking, communication skills, teamwork, problem-solving ability, respect, cooperation, knowing how to diffuse a difficult situation, and collaboration.
Technical skills can be taught. But people skills? Those are harder. According to the World Economic Forum, 90% of top job performers have high EQ, whereas just
20% of bottom performers do.
Also, service-industry veterans work while mindfully taking good care of a customer—an attitude that is critical as a member of the IT staff.
One big misconception many companies hiring IT professionals have is that gaps in a job candidate’s employment history automatically indicates something amiss. This isn’t true—especially with service-industry veterans, who likely will
have gaps in employment history. It’s the nature of that work. Plus, many adults also leave the workforce due to child or elderly caregiving responsibilities but then begin a job search for a full-time position when their caregiving responsibilities
end. Here are some tips and some more tips for learning
about those gaps in an impartial way.
Minimizing Bias During Video Interviews
As more IT professionals work from home, virtual job interviews have become the norm. And despite the omnipresence of videoconferencing, it’s important that companies hiring recognize how virtual interviews can inadvertently introduce bias.
First, remember the days when a job candidate physically came into an office. They were dressed appropriately. They often carried a portfolio bearing resumes or questions for the interviewer or references. They looked their best and were on their best
behavior.
Today, your candidate likely will be dressed appropriately still, and prepared to ask and answer questions. But perhaps they will call in from a smart phone, instead of a PC. There may be background noises on their end. Children may yell in the background
or come in and out of frame to interrupt their parent.
None of these interruptions reflects that candidate’s ability to perform the actual work. So it’s important to keep in mind the work involved with the open position and that candidate’s ability to perform it—and discounting the
non-work-related distractions.
How Do I Hire an IT Professional? Expand Your Talent Pool
According to CompTIA’s Tech Town Index 2020, workplace options for tech pros are expanding.
During the COVID-19 pandemic, the already high demand for remote IT professionals has increased—with the number of job postings nearly doubling. From August 2018 to July 2019, about 10% of IT positions were labeled as “remote” or “work
from home.” But from August 2019 to July 2020, that number jumped to 21%.
That means thousands of full-time IT positions can be conducted remotely. Expanding your job postings to include remote candidates opens up your hiring search nationwide—which, in turn, will provide you with more diverse applicants and help you
fill your IT needs.
Do’s and Don’ts of IT Hiring Without Bias
Amy Kardel, VP of strategic workforce relationships at CompTIA, offers the following suggestions for employers trying to diversify their job candidate pool:
Quit looking for someone perfect. Look for someone right.
Too many times, employers use a vacancy in the IT department as an opportunity to look for someone perfect—listing in the job posting a veritable “wish list” of all the characteristics and talents the ideal person would have.
The truth is no job candidate is perfect—just as no job is perfect, either. Instead of creating an impossible “wish list,” craft a more generic description of what the work actually entails and identify three or four must-have skills
needed for that job. Then see which qualified applicants rise to the top.
Broaden where you look for candidates.
When you fish in the same pond—like Glassdoor or LinkedIn—you catch the same fish. There’s nothing wrong with these options, but to find more diverse hires, look in places other than where you usually do. Grow your network, state you
are looking for diverse candidates and ask for help finding them. Further down in this guide, we provide leads to diverse and inclusive recruiting pools.
Know that every new hire faces a learning curve. Every. Single. One.
Onboarding a new employee requires employers to invest time, money and effort. Many hiring managers hope to minimize that onboarding learning curve by hiring an overly qualified individual. But the truth is every new employee experiences a learning curve—regardless
of qualifications. While some previous job experience is helpful, a candidate’s aptitude for continuous learning usually is far more important. Decide what’s the bare minimum required in previous job experience, and ask applicants to detail
how they keep learning on the job and outside of work.
Recruit another person to help screen job applications.
Sometimes employers inadvertently or unknowingly allow personal biases to creep into the recruitment and hiring process. Perhaps an applicant attended a school that just happened to be your alma mater’s rival or worked at a company from which you
previously made a bad hire. By involving a second or third person to review applications, you can weave more objectivity into the process.
If screening or testing is part of your employment process, place it toward the end, and not the beginning.
If personality tests or other standardized screenings are part of your employment process, move them toward the end and use them as a way of vetting a potential new employee—as opposed to eliminating a prospective job candidate.
Know that accommodating a differently abled job candidate may be easier and less expensive than you think.
Employers sometimes hesitate to interview differently abled candidates for fear that the accommodation(s) needed to apply and perform the job’s work will be expensive and difficult to arrange. That isn’t necessarily so. Each state has government-funded
vocational rehabilitation resources that can help employers recruit and provide jobs to differently abled individuals. Research shows that differently abled IT professionals tend to be the most loyal in the workforce.
Writing Inclusive Job Descriptions
Without even meaning to, the language that describes your company in job postings can unwittingly influence different groups to apply for your open positions.
For example, if you describe your company as a “family” and being empathetic, research shows that description will appeal more to women. If you describe your company as competitive and fast-paced, that description will appeal more to men.
Indicating you’re looking for “a young, energetic go-getter” will likely deter candidates 50 years of age or older—a demographic that represents 35% of the entire tech workforce.
Textio has found that the language used in job posts tells candidates what a company’s culture is really like. Uber, for instance, uses “whatever it takes” 30 times more often than the rest of the industry when describing its culture.
That pattern attracts more men to apply. Conversely, according to Textio’s research, words like “building alliances” attract more women to apply.

Avoiding Unconscious Bias: Top 10 IT Positions and Job Descriptions
The first step in hiring IT professionals is posting a job description. While job descriptions are not glamorous, they set the tone for what you want in a candidate. Below are job descriptions for the top 10 IT positions within the tech industry that
include key tasks for each job. Choose no more than 10 tasks within each description.
Next, list which skills are needed to handle those specific job tasks. For instance, the computer user support specialist will need excellent customer service and communication skills, problem-solving, conflict resolution and teamwork. A business
analyst may need additional skills in project management, organization and problem probing.
Then list how candidates can validate those skills either via education, certification or experience. Be open to non-traditional routes to IT careers; a college degree isn’t always necessary.
Finally, check your company descriptions online. How you describe your company online can influence which people want to work for your company.
By centering on the tasks that the job requires and the skills needed, you’re more likely to post ads that are inclusive and don’t automatically eliminate qualified candidates because of potentially biased language.

- Recommend changes to improve systems and network configurations and determine hardware or software requirements related to such changes.
Communication and training
- Gather data pertaining to customer needs, and use the information to identify, predict, interpret, and evaluate system and network requirements.

- Maintain logs related to network functions, as well as maintenance and repair records.
- Coordinate with vendors and with company personnel to facilitate purchase.
